This study aims to analyze the effects of work motivation and career development on nurses’ performance through job satisfaction among nurses at Pertamina Balikpapan Hospital. Nurses’ performance is a key determinant of service quality and patient safety because nurses interact most intensively with patients and ensure continuity of nursing care. However, prior studies on the relationships among motivation, career development, job satisfaction, and performance have reported mixed findings. Therefore, further examination is needed by incorporating job satisfaction as a mediating variable to explain the mechanism of influence more comprehensively. This research employed an explanatory design with a quantitative approach. Primary data were collected using a Likert-scale questionnaire distributed to 165 permanent nurses selected through purposive sampling from a population of 292 nurses. Data were analyzed using variance-based SEM with SmartPLS 4, including outer model evaluation (convergent and discriminant validity) and construct reliability, as well as inner model assessment through the coefficient of determination, effect size, and hypothesis testing using bootstrapping. The results indicate that work motivation has a positive and significant effect on job satisfaction, and career development also has a positive and significant effect on job satisfaction. Job satisfaction has a positive and significant effect on nurses’ performance. In addition, work motivation and career development have positive and significant direct effects on nurses’ performance. Nurses’ performance plays a vital role in ensuring the quality of healthcare services provided to patients. However, in Indonesia, nurses’ performance remains relatively low, which is partly attributed to inadequate levels of work motivation. Work motivation itself is shaped by several factors, one of the most influential being self-efficacy, defined as an individual’s confidence in their ability to perform tasks effectively. This study aimed to investigate the relationship between self-efficacy and work motivation among inpatient nurses at Banjarmasin Islamic Hospital. A quantitative correlational design with a cross-sectional approach was used. The study population included all 75 inpatient nurses, with 63 participants selected through quota sampling. Data collection employed two instruments: a self-efficacy questionnaire adapted from Basari’s research and a work motivation questionnaire developed by Mubarok. The collected data were analyzed using the Spearman rank correlation test with a 0.05 significance level. Findings revealed that most nurses (76.2%) had moderate levels of self-efficacy, while the majority also reported moderate levels of work motivation (55.6%). Statistical testing indicated a correlation coefficient (r) of 0.510 and a significance value (p = 0.001), demonstrating a moderate, positive, and statistically significant relationship between self-efficacy and work motivation. These results suggest that the stronger a nurse’s belief in their competence, the greater their motivation to perform work-related tasks. The study concludes that self-efficacy is a critical determinant of work motivation among inpatient nurses, highlighting the need for hospital management to implement strategies that strengthen nurses’ confidence and abilities. Interventions such as training, mentoring, and continuous professional development are recommended to enhance self-efficacy, which in turn can improve work motivation and overall performance, thereby contributing to higher-quality healthcare delivery.

Patient safety is a fundamental component of healthcare quality and a key indicator of hospital performance. Ensuring its implementation requires not only technical competence but also psychological and organizational support. This study aims to analyze the effect of motivation and coaching on the implementation of patient safety among nurses, with responsive culture as a mediating variable at Hospital X, Bekasi. A quantitative approach was employed using a cross-sectional design. Data were collected from 162 nurses in inpatient units using a structured questionnaire and analyzed with Structural Equation Modeling–Partial Least Squares (SEM-PLS) using SmartPLS software. The results showed that both motivation and coaching have significant direct effects on the implementation of patient safety. In addition, both variables significantly influence the development of responsive culture, which in turn also has a significant effect on patient safety. Responsive culture serves as a strong mediating factor, reinforcing the relationship between individual-level factors (motivation and coaching) and organizational safety outcomes. These findings indicate that motivated nurses who receive structured coaching within a responsive organizational environment are more likely to engage in safe practices. This study contributes to the growing evidence that human and cultural factors are critical in improving patient safety outcomes. It also provides practical recommendations for hospital leaders to focus on motivation strategies, coaching mechanisms, and cultural transformation to build safer healthcare systems. This study aims to systematically examine the influence of transformational leadership and organizational culture on nurses' performance in hospitals. The method used is a Systematic Literature Review (SLR) with a qualitative approach. The findings indicate that transformational leadership has a significant impact on improving nurses’ performance, particularly through enhanced work motivation, job satisfaction, loyalty, and team effectiveness. Transformational leaders inspire nurses by providing a vision, encouraging innovation, and fostering a supportive environment that aligns with their values and goals. As a result, nurses exhibit increased commitment to their work, higher engagement levels, and a proactive attitude toward their tasks, leading to better overall performance. Organizational culture also plays a crucial role, especially values such as collaboration, human orientation, and integrity, which have been shown to support a positive work environment and nurse productivity. A culture that prioritizes teamwork, shared responsibility, and mutual respect enables nurses to work more cohesively and efficiently. Hospitals with a supportive and inclusive culture experience reduced turnover rates and higher job satisfaction, as nurses feel valued and respected within the organization. Additionally, when the culture encourages continuous learning and professional development, nurses are more likely to stay updated on best practices and provide high-quality care to patients. However, differences in findings across studies suggest the need for contextual understanding and consistent internalization of cultural values. Factors such as geographical location, hospital size, and leadership styles may influence the degree of impact that transformational leadership and organizational culture have on nurse performance. Therefore, it is essential to adapt leadership strategies and cultural initiatives to the unique needs and challenges of each healthcare setting.

Hospital is a health service place that provides services based on safety competency and safety activities that are evaluated using performance assessment. The purpose of this study was to determine the effect of patient safety competency on patient safety activities and nurse performance assessment. The independent variable in this study is patient safety competency, nurse performance assessment is the dependent variable while patient safety activity is the mediating variable. The study used an observational analytical design with a cross-sectional approach. Respondents in the study were some nurses at Mardi Waluyo Hospital, Blitar City who had a patient safety competency certificate totaling 159 respondents. The sampling technique used simple random sampling. The results of the regression analysis obtained a significant effect on patient safety competency on patient safety activities and nurse performance assessment with ap value = 0.01. The variable that has a dominant influence is safety competency with a standardized coefficient of 0.327 compared to safety activities in patients with a standardized coefficient of 0.312. The conclusion in this study is that there is an effect of patient safety competency on patient safety activities and nurse performance assessment. The results of the study are in line with previous research and theories which show that patient safety competency has a greater influence on nurse performance assessments directly compared to the presence of patient safety activities as a mediating variable, but it is possible that other factors play a role in the differences in the effects of influence between variables. Hospital policies, safety culture, and the level of awareness of the work team in implementing daily safety practices may play a role in the difference in influencing effects between variables. However, it is also possible that there are other factors such as the attitude and motivation to work of individuals who are considered not to meet the expectations of the leadership.
